Some were already employees who transitioned ... some applied straight out of college ... for a seasoned worker breaking into a new area, you are going to have to 'force' the issue by being able to demonstrate you can deliver value on day-one.  You are far more costly to bring on than that college student and you are more expensive than the transition in-house employee too ... so you have an up-hill climb.
