Mail merging to custom record

I have a custom record which records new job applicants for my business. 

We use an online form for people to complete an online job application.  After submission a custom record is created.  One of the custom fields is an email address for us to communicate with them.

I now want to use templates to manage the application process.  I want to email mail merge to reject people / invite to interview etc.

I have enabled mail merge on the custom record but when I click 'email' on the custom record I can't get the recipient to be the job applicant.
